Watch for these specifically

Vague answers to specific questions

Ask for the exact system they built and they stay general. Real builders get more specific under questioning, not less.

No bad hire, no failed project, ever

Everyone with real experience has one. A candidate who claims otherwise is either dishonest or hasn't done enough to have failed yet.

Can't explain a technical tradeoff

Real engineers can articulate why they chose one approach over another. If every decision was "obviously correct," that's a red flag.

Only offers controlled references

If a candidate resists letting you talk to their actual former manager, ask why directly.

The green flag that matters most

Specificity. A candidate who can walk you through the exact data source, the exact tradeoff, and the exact outcome of a system they built is telling you something a resume never can. That specificity is the single strongest predictor we've seen across every search we've run.

Vague praise on a reference call is a signal to dig deeper, not a green light. The same is true in the interview itself.
